Extensive and ongoing PD. There's so much to learn about this topic. We can't let this fee another passing fad. Also, more guidance about how to find my own implicit biases and address them.

Actions over words. I find as a district we often say the right thing but do not take action when inequities/issues of disproportionality etc... are identified that could be addressed more immediately.

I sometimes feel as though, as a District, we assume the role of "White Savior" with our students and families. Although the intent is to conduct ourselves through a trauma-informed/Anti-Racist lense, sometimes it feels as though we over extend our reach. We must be careful as a district to not lose sight of the idea that we are first and foremost here to serve our communities, not rescue them. Sometimes our over extension results in us assuming the role of parent, rather than empowering the parent to make their own informed decisions. We do this through the lense of anti-racism, but ultimately those actions show that we do not intrinsically trust our families to make the right decisions for their own children. So if we are to be truly anti-racist, I firmly believe it starts with the premise that we need to TRUST and EMPOWER our families, not create a culture of white saviorism, which we often do (albeit with good intent in mind).

Support around antiracism work looks like TIME. Too often in our district, discussions around race feel rushed. They are brought up in 30 minute PLCs or 1st day of school 20 minute breakout sessions. It's not enough time. We start a discussion, people work up the courage to be vulnerable and honest, people have really meaningful questions/examples, but time is up and more harm than help has been done. In my opinion, if we are going to truly dive in, we need a significant amount of time to do this work.

We want to create a space where people can feel comfortable discussing our feelings around this issue, but I feel we lack the foundation.

For mindsets to change there needs to be real ongoing conversations. Admin often preaches the walk but then becomes consumed with data and showing improvement asap. I know this is because they feel pressure from those above them. This often travels down to those of us under them where we become consumed with data pressed upon us. Less concern about immediate improvement verified by data and more concerned about mindset changes will prove to be successful over time. You won't see immediate results but you will be planting seeds that will grow if you water them daily.

There definitely needs to be more time, and it would be helpful to be working in the same group each time rather than be thrown into random new groups every so many faculty meetings or so. This would allow some of the conversation to pick up more smoothly from where we last left off as you would when you are taking a class with the same group of people and the same teacher, though I do not necessarily consider an administrator necessarily more of a teacher than anyone else in the group, but certainly whoever the leader could act more as the facilitator. I continue reading in this area on my own - not an excerpt, but actual books - where I can understand the reading more in context with the whole book. I would prefer being able to have a timeline for completing sections of a book and then a group to be able to meet with to review those sections - a book group. I also know our work in removing systemic racism just through the schools is only one part of the system. I find it hard sometimes to be speaking in a vacuum as if we will fix this just through our schools as if all the systems of racism outside our schools do not exist. We can say that we can only focus with us because that is the system we live in while at work, but I think we all live in other systems outside that we play a part in.
