I recently led a project to change the examination process from written exams to ones conducted in electronic format. The project did not go well....I will be reflecting and writing on management of change and as I had to deal with many agencies management of communications. There will be three sub themes to each of these topics

I had to deal with my line manager and section head hating each other. The constant sniping, picking and outright unprofessional hatred. There was the added problem of anyone above my section head not being interested in resolving the issue. I chose to do some "upwards management" and try to mediate. I will be writing about this as it did not go well. I rushed the to get the meeting together, didn't particularly plan what I wanted to say and certainly didn't consider the meeting environment or other peoples feelings. This I did out of pure frustration of the working environment my section was forced to be in. After a few minutes of the meeting and the two individuals shouting at each other I intervened with some fairly hefty and unprofessional language, comments and actions. On the plus side I did get my feelings and points of view out in the open. Not my greatest performance.

I had a section manager that was an unusual individual that had gained very little respect from his peers and subordinates but whom I vouched for due to his qualifications, training and expected level of experience.

He then dropped the ball in a very public manner in a critical situation and then a theme came to light. I had to deal with that, the HR issues, the personal issues and the customer expectations whilst dealing with superiors that wanted blood. My reputation was on the line as I had defended him publicly when the first rumours hit us - well, you should always give your guys (and gals) the initial benefit of the doubt...the situation just continued to develop and get worse.

It took the intervention of my hierarchy for this conflict to come to an end. In hindsight, I should have controlled the transactions done by my team as well as tell them what was expected of them more effectively. I think my poor communication and lack of control are the main causes of this incident. I will be examining the themes of communication, conflict management and control.

I was facing a major inspection of all my departments by an external authority and my reputation was on the line. I took my eye off the strongest department in order that I could prepare and concentrate on the weakest departments and other areas. As the inspection came closer, I noticed that there was a significant drop in the standards and quality of the strongest department due to conflict amongst personnel therefore, I immediately replaced the sub-dept manager without any prior warning. Although this led to a successful inspection, I felt that I had reacted too severely and my management of this situation and communication skills could have been better.

My experience explores the failing of communication between two parties working in collaboration which led to a process failure. By accepting assets on face value and on the trust of the supplier (their word) I accepted freight without fully checking the state of equipment and whether it was dangerous goods or not. This in turn resulted in an asset being impounded of an aircraft and the aircraft being delayed. This was a failing on my part I feel this could have been managed more effectively. However it is interesting to know that my trust was in suppliers that I knew very well and that they assured me the assets were checked and packed appropriately. I think this experience has great potential for themes and sub themes. Collaboration, communication, poor communication, poor control, communication theory, processes.

Conflicting instructions from a more senior member of the company, resulting in a scrapped component.

My reflection focuses on a recent event in which I gave clear instructions for work to be carried out on a component, while waiting for clarification from engineering department on the greater scope of work which was to be carried out afterwards. Somewhere along the line, the job has been intercepted by a divisional head who has given instruction without my knowledge for the machinists to start on the major scope of work. Once the engineering data was received, it turned out that the machining carried out under this instruction was incorrect and resulted in the component being scrapped - a costly error in terms of money, time, and potentially our reputation.

The main theme here I think is quality management, since the instructions given contravened the quality control process which are company wide and which I am trying to introduce to this particular facility. Another theme is communication, since there was not a clear line of communication which led to the machinists receiving mixed instructions from myself and from my superior. There may also be an element of conflict management / resolution, due to the consequences of this error.

It was six months down the line after I joined my new mission for 2 years and I had to pick up bits and pieces of my role which had a gap for approx. 3 months. This was not easy as my department was on the spotlight for poor performance and the team was completely ruined and demotivated for the past period since my predecessor started sinking into personal conflict with his line manager (then my line manager).

My main task was to uplift the team motivation which was contrary to the expectation of my line manager who was not satisfied by my approach as he was looking for a complete overhaul of the department. This was the beginning of a bitter working relationship between my line manager and me but also with huge effect on my team whom I supported with a passion while ignoring any previous advice and expectations from my line manager.

I will reflect on how I could have managed the issue while involving my line manager and other departments’ heads in finding a better way to solve the department perceived problems while managing conflict between my line manager and myself.
