I would say that Steinbeck is racist given todays standards, however Crooks commentary when he is talking to Lennie about how isolation is bad for your mental health makes me think perhaps he was against isolating and separating people based on race. As for whether or not he was sexist I’m not sure. The book is widely centered around the men, and the one significant female character isn’t even that significant. The only black man and the only woman were created specifically to be talked down to and treated as less than equal. Was this a product of Steinbeck’s environment? Most likely, but I think he also just had those ideals regardless.

Yes of course. Even in the most minor things there will always be a hierarchy- for example school projects. Despite there not being a chosen leader, it’s more than likely someone will step up to fill that role of organizer/leader. Even if they are aware of their leadership and try to be inclusive to all ideas and opinions of the group, being the person who first stepped up and took power gives them a certain influence over their peers.
