It has to be collegial. Researchers need to feel they are a valued part of the university PIs need to recognise them as colleagues whose development benefits them and the whole research group. So tackling the problems faced by researchers needs to involve PI's not be required of them as an extra thing.

Needs to be very clear and transparent what researchers can do if they are faced with this. Needs to be some accountability. Anonymous reflections of former research staff (which PIs need the most attention in terms of their behaviour). Perception (may not be true) that University's look after their 'star' academics and can turn a blind eye to poor behaviour

Reading comments from this column and from 'Positive Research Culture' it seems to me that the PIs need to be leaders of their team and not just authoritarian. From my view as an outsider, this does not appear to be a role many academics play. I'm not sure what you offer as training for PI roles, but hopefully leadership and a coaching staff perspective is on the agenda.

PIs should develop a PI toolkit/guide. It encourages PIs to think as leaders and facilitators to bring the best out of their team, while if it is served to them and they are asked to conform they may look at it as something to "put up with". It should not be an incentive for promotion, it should be a natural need of the person who takes on the role of leading a team.
