Most soldiers get paid with food. If the samurai is really good or "high up" they will get land. If a samurai is doing poorly they will get barely any food but still some food because it would be rude to not give a loyal soldier food. Their motivation comes mostly from their pay and being loyal to their lords. Japan didn't have a lot of money then so that's why they were paid with food.
